workers all want the same things.

There’s three billion working people in the world.

And about 40 percent of them would say they’re happy at work.

That means about 1.8 billion, or almost two billion people,

are not happy at work.

What does that do, both to those people and the organizations that they work in?

Well, let’s talk about money.

Organizations that have a lot of happy employees

have three times the revenue growth, compared to organizations where that’s not true.

They outperform the stock market by a factor of three.

And if you look at employee turnover,
前者是那些有大量不快乐员工的组织的一半
it’s half that of organizations that have a lot of unhappy employees.
神奇的是
The miracle thing is,
你并不需要多花钱来实现这些
you don’t have to spend more money to make this happen.
这跟提供乒乓球 按摩和遛狗福利无关
It’s not about ping-pong tables and massages and pet walking.
也跟提高津贴无关
It’s not about the perks.
这关键在于他们的领导
It’s all about howthey’re treated by their leaders
以及和他们一起工作的同事是怎么对待他们的
and by the people that they work with.
所以我想分享一些怎么让员工快乐工作的理念
So I’d like to share a few ideas that create happy employees.
第一个理念:在那些有快乐员工的组织中
Idea number one: in organizationswhere employees are happy,
你可以发现有两样东西:
what you find is two things are present:
信任和尊重
trust and respect.
领导们经常说
Leaders often say,
“我们相信我们的员工”
“We trust our employees.‘’
“我们给员工授权”
‘’We empower our employees.”
这是一个真实的案例 当员工需要一台笔记本电脑时
And then when an employeeneeds a laptop —
15个人不得不竞争这台电脑
and this is a true example — 15 people have to approve that laptop.
所以对这个员工来说 这些话也许都是对的
So for the employee,all the words are right,
但是15个人申请一台1500美元的电脑?
but 15 levels of approvalfor a $1,500 laptop?
批准这台笔记本的成本 已经超过电脑的价值了
You’ve actually spent more moneythan the laptop, on the approval.
员工觉得 也许他们并没有真的得到信任
And the employee feelsmaybe they’re really not trusted.
一个组织怎么做才能有高信任度呢?
So what can an organization do to have a high level of trust?
我第一个想到的就是四季公司
The first organizationthat comes to mind is Four Seasons.
它在全世界有非常可观的产业
They have magnificent propertiesall around the world.
它的员工被告知
And their employees are told,

“Do whatever you think is right when servicing the customer.”

To hand that trust to your

employees to do whatever they think is right

makes the employees feel great.

And this is why they’re known

for delivering some of the best service in the world.

Idea number two: fairness.

The thing that erodes trust in an organization

faster than anything else is when employees feel that they’re being treated unfairly.
员工想要被同等对待
Employees want to be treated the same,

regardless of their rank or their tenure or their age

or their experience or their job category,

compared to anyone else.
当我想到那些公正对待员工的伟大企业时
When I think about great organizationswho get fairness right,
第一个进入脑中的就是软件营销部队公司
the first organizationthat comes to mind is Salesforce.
他们发现男性和女性在同样的岗位
They found that men and womenworking in the same job
同样的熟练度 产生的效益却不一样
with the same level of proficiency were making different amounts of money.
于是他们马上开始计算这种差异
So immediately, theycalculated the difference,
他们花了三百万美元去尝试并达到了平衡
and they invested three million dollars to try and balance things out.
第三个理念是倾听
Idea number three is listening.
作为一名要与各式人群沟通的倾听者
So,to be a listener who connects with all types of people,
我们必须忘记学过的一些东西
we have to unlearn a few things.
我们都学过 要积极倾听和眼神接触
We’ve all been taught aboutactive listening and eye contact —
那种强烈的凝视和热情的眼神
an intense stare and a compassionate look.
这不是倾听
That’s not listening.
重复别人说过的话 也不是倾听
Repeating what the person says –that’s not listening.
保持谦逊并且永远追寻
Being humble and always hunting and searching
最好的观点
for the best idea possible —
这才是倾听
that’s what listening is.
员工可以感受到你是不是在这样做
And employees can feelwhether you’re doing that or not.
他们想知道
They want to know,
当他们和你交谈 并分享自己的想法时
when they talk to you and share an idea,
你会不会在做决策时考虑一下?
did you consider itwhen you made a decision?
每个人在讲话时都感激并想要的是
The one thing that everybody appreciatesand wants when they’re speaking
知道他们所说的内容很重要
is to know that what they saymatters so much
而你也有可能因此改变自己的想法
you might actually change your mind.
否则的话 这个谈话的意义何在?
Otherwise,what’s the pointof the conversation?
我们都知道我们需要改变一些东西
We all know the things we need to change,
要用不同的方法去做的那些事
the things that we need to do differently.
你的行为方式 你对待他人的方式
The way you behave,the way you treat others,
你回应的方式 你支持的方式
the way you respond, the way you support,
会影响到你周围同事的工作体验
defines the work experiencefor everyone around you.
变成一个更好的人
Changing to be a better person —
世界也会因此减少一些失败
the world is littered with those failures.
但是要为那些你相信的东西去改变
But changing becausethere’s something you believe in,
为你的某个目标改变
some purpose that you have,
为那些对你非常重要
where you’re willing to risk almost everything
让你愿意冒所有风险的东西 这才是你改变的原因
because it’s so important to you — that’s the reason to change.
如果不是的话 你也许应该换一份工作
If it’s not, you should probably find a different place to work.
